利润最大化与成本——收益研究
—以人力资源投资为例
摘要
一般来说,经营利润的最大化是企业的基本目标。社会希望企业能够以有限的资源生产
出尽可能多的产品与服务。一般说来,人力资本投入量大意味着企业比相同水平的人力资本
投入量小的其他企业产出量大。这里只是表明了人力资本因素对企业生产确实有着不容忽视
的影响力。实际上,随着全球经济的发展,在现代管理领域中,人力资本作为企业发展所依
赖的战略性资源,其功能和作用愈益显著。对于如何开发企业的人力资本存量,如何对企业
进行人力资本投资,已经受到越来越多的关注。
本文分析了企业人力资本投资成本效益核算的依据与前提条件的基础上,研究了企业人
力资本投资的成本和收益,分析了我国人力资源投资的现状,指出了中国企业人力资本投资
的存在的问题,认为人力资源培训投资缺乏、经营者激励不足、人力资本实际价值与薪酬背
离和培训投资收益率较低是四个主要问题,最后指出如何最大化人力资源投资的收益,认为
合理分析招聘条件、恰当的招募方式选择、合理的招聘成本和收益分析机制建立、切合企业需
要的培训内容确定、培训对象的精心挑选、有针对性培训方法的选择、培训成本的合理分担、
培训效果全面分析机制的构建。

Profit maximization and cost - benefit study
Abstract
In general, the operating profit maximization is the basic objective of business. The society
wants companies with limited resources, can produce as many products and services. In general,
human capital investment than the same volume means that the level of business investment in
human capital output of a small amount of other large enterprises. That human capital factors on the
production really has influence can not be ignored. In fact, as the global economy developing, in the
field of modern management, human capital, as companies rely on strategic resources development,
its function and role are becoming increasingly significant. How to develop business for the human
capital stock, how their human capital investment, has been catching more and more attention.
This paper analyzes the cost-effectiveness of enterprise human capital investment in accounts
of the criteria and conditions as the basic premise,carrried out research on human capital investment
costs and benefits, gives analysis of China Human Resources Investment of the current situation,
points out the human capital investment problem ,that the lack of investment of human resources
training, management incentive enough the actual value of human capital and training and pay
departure from the low rate of investment return is four main problems, Finally towards the issue of
how to maximize the return on investment of human resources, reasonable analysis of job
requirements, appropriate means of recruitment and selection, establish analysis mechanism of
recruitment for reasonable cost and benefit , to meet enterprise needs to determine training content,
careful selection of training object, the choice of targeted training methods, reasonable sharing of
training costs and, a comprehensive analysis of training effectiveness mechanism.
